Abstract The term "human resource" describes the people who inspire employees in a company. The workforce is the primary, essential, and sustaining element of any organization. Job satisfaction is arguably the most crucial aspect for a company to understand in order to prosper and grow. Job satisfaction is the degree to which one is or has been satisfied with one's work. Finding out the elements influencing employees' job happiness and retention in the pharmaceutical sector was one of the researcher's main goals. The study is descriptive in character and empirical in nature. Medical professionals who work in the pharmaceutical industry make up the research's target group. 100 randomly chosen respondents made up the sample size. According to the main conclusions of the research, work satisfaction leave has a large significance in the staff turnover ratio. The surveys were developed with their perceptions of the job satisfaction levels and sustainability elements in the organisation in mind. This study will help society, business, and academics by revealing a number of little-known statistics about employee turnover and job satisfaction.

Introduction
The phrase "human resource" refers to the people who motivate an organization's employees. The main, necessary, and supportive component of any organization is its workforce. The success of an organization is determined by how each and every human being feels satisfied in their desire to work for that organization to achieve its goals. What a person expects from an organization and what he receives have a significant impact on his level of satisfaction. Perhaps the most important factor for a company to comprehend in order to thrive and expand is job satisfaction. A person's job is a significant component of their life, taking up more of both their personal and professional time than any other activity. Job satisfaction refers to how someone feels or is feeling about the nature of their work. To guarantee the amount and consistency of their work, employees must adhere to the organization's performance requirements. To satisfy organisational goals, employees must have a workplace that allows them to work autonomously without encountering obstacles that limit their ability to perform to their full capacity. An employee's ability to contribute to their work is influenced by a wide range of circumstances, including the nature of their connection with their superior, the standard of the physical environment in which they operate, and their level of job fulfillment. work happiness is one of the elements that affects an employee's decision to stay or quit an organization, as seen by the negative association between work satisfaction and turnover intention. The propensity to leave an employer decreases as perceived satisfaction among employees rises. In the pharmaceutical sector, employee turnover is 10.3%.It can be used to pinpoint possible areas for improvement and offers information into the rate at which workers are departing the sector. Any company's staff turnover rate is affected by a variety of factors, some of which come from both the employer and the employees. Employee turnover is largely influenced by factors including pay, benefits provided by the employer, attendance, and job performance. Employee turnover can cause businesses to lose productivity, be compelled to hire new staff, experience a decline in morale, miss out on sales opportunities, and incur additional costs that could have been avoided if the employee had been retained from the start. Factors Affecting The Employees Job Satisfaction Level & Employee Retention In Pharmaceutical Industry: Working Condition: Employees working condition has a direct bearing in any organization and motivates them to work efficiently and achieving the goals of organization. In the pharmaceutical sector employees are very stressful due to long working hours and certain targets to meet which makes their professional life tough. Mostly organizations try to motivate the staff by different activities and stress removal sessions. But in pharmaceutical sector it is not being fully practiced since MR’s are frequently on the field visit and spend a long time there. Any how their working hours need to be reduced so that they may work efficiently and in a very stress free environment. Pay and Promotion: Timely payment of salaries and wages to the employees have great significance in achieving the job satisfaction levels .it is observed in mostly organisations that they get timely salary but a few promotions. This may be because of several reasons viz poor hr policies, upper positions not being vacant, employee’s productivity is not properly measured ,promotion in designation and not salary wise and vice versa. The management has to make sure that the compliance of hr policies are proper and it eliminates the employee’s grievances while offering equal development opportunities. Fairness: policies formulated by the organization should be clear and preferably with a hard copy circulated among all employees for better transparency and fairness. Especially the newly recruited employees should be provided with the fair knowledge of the prevailing organization’s policies during their induction programme itself. As general HR personnel should educate their employee’s in between so that employees remain updated with flexible or changing policies. Job Security: job security has a great role to play in employee turnover ratio . it is observed that mostly people leave their jobs because of having a unknown fear factor of losing their jobs especially when they belong to sales and marketing since they are supposed to meet certain targets. In this Artificial Intelligence, Robotics and Digitization also has a great role to play as they are replacing human efforts with computers and technology. In the field of pharmaceutical sector COBC (Code of Business Compliance) has a great role to play since the Medical Representatives are bound to follow these in failing in which creates a threat to them for their job. Relation with Co-workers: This is one of the most important factors since employees spend a long time at their working place and if they do not get support, assistance and or congenial atmosphere with their colleagues then it puts negative impact on their attitudinal behavior and affects their working efficiency and satisfaction levels. Hence it is the duty of the immediate reporting officer and the HR personnel’s to keep the working environment healthy and maintaining good relations between employers and employees. Relation with Supervisor: The immediate supervisor / reporting authority should always try to understand the problems of their subordinates and try to keep good relations with them instead of suppressing or under estimating them. Likewise employees should also follow instructions passed on by their supervisors and any discrepancies or grievances should be brought to their notice first without hesitation. In the absence of a healthy professional relationship, the satisfaction levels go down and employees tend to leave their jobs.
Aim of study 1. To find out the factors affecting the employees job satisfaction level in pharmaceutical industry. 2. To analyze the factors affecting employee retention in all pharmaceutical industries. 3. To study the impact of employee turnover in all pharmaceutical industries.
Review of Literature

Sittisom, Waleerak (2020) The goals are to investigate the impact of the workplace environment on employee satisfaction, to investigate the impact of job empowerment by employers on employee satisfaction, and to determine whether there is a significant impact of recognition from employers on employee satisfaction in the pharmaceutical industry. According to the studies, demographic characteristics have a far stronger influence on intrinsic work happiness than on extrinsic job satisfaction. As a result, the research revealed that top management should adjust their organisational working circumstances in order to achieve a higher degree of satisfaction. Workload, stress, and compensation are some of the primary motivating elements that are thought to be particularly significant for job satisfaction.

Sattayanuchit Wankasem et. al (2019) To investigate the various levels of personal elements that have a link with the employee turnover intentions of a pharmaceutical firm in Ayutthaya Province. The study discovered that the educational element of employees had a favorable link with their intention to leave. Employees with a higher education than a bachelor's degree were more likely to leave. Job satisfaction had no positive link and had no effect on employees' decision to leave.

Shabna, Samiaz (2017) According to the study findings, a variety of demographic characteristics such as gender, educational qualification, and experience have a diverse impact on factors such as organisational element, job stress, job security, promotion opportunities, pay level, rewards, quality of work life, and job satisfaction, all of which influence employees' intention to leave their jobs. Because turnover intention is all about a thought process that might lead to discontent, pharmaceutical businesses must focus on these concerns in order to build organisational commitment and employee loyalty. This study will assist organisations in developing human resource management policies that will meet the expectations of various groups of employees, hence reducing employee turnover intentions.

Sanjeev, M. (2016) Pharmaceutical businesses must understand the elements that influence sales force job satisfaction and implement appropriate strategies and programmes to promote satisfaction and improve retention. A manager must intervene on all three components of the job attitude of job satisfaction in order to effectively manage employee job satisfaction levels and develop productive and dedicated employees. Managers should concentrate their efforts on increasing employee happiness.

Parvin, Mosammod Mahamuda & Kabir, M. M. Nurul (2011) This study aims to assess employee work satisfaction in various pharmaceutical organisations. It concentrates on the relative significance of work satisfaction criteria and their effects on employee job satisfaction. Job design tries to improve job satisfaction through approaches such as job rotation, job expansion, and job enrichment. Management style and culture, employee participation, empowerment, and independent workgroups are all factors that impact satisfaction. Job satisfaction is a critical characteristic that organisations routinely assess. The most popular method of measuring is the use of rating scales, in which employees indicate how they feel about their occupations.

Anis Atif et. al (2011) The goal of this study is to look at the link between employee retention, work satisfaction, perceived supervisory support, and salary in the pharmaceutical business in Pakistan, using organisational commitment as a moderating variable. This study examines the influence of supervisory support and salary on work satisfaction and staff retention in the Pakistani medical business, with organisational commitment serving as a moderating variable. This study also demonstrates the link between the dependent variables, job satisfaction and employee retention. This study also shows how much work satisfaction influences employee retention.

Parvin, et al. (2011) This study aims to assess employee work satisfaction in various pharmaceutical organizations. It also explores the effects of medication type, work experience, age, and gender disparities on job satisfaction opinions. The findings indicate that compensation, work efficiency, fringe supervision, and coworker relationships are the most significant elements influencing job happiness.

Methodology
The research that is been done is based on exploratory and descriptive research. Data’s are collected by two methods that are primary and secondary data. The secondary data is collected from the books, journals, magazines, internet, and research articles. Whereas primary data has been collected by conducting surveys, interviews and questionnaires from the employees working in pharmaceutical industry. The sample size was 100 respondents and it covered the main questions related to their job satisfactions levels and employee turnover ratio.

Findings 1. 65% of respondents admitted that they were not satisfied with their present job whereas 20% were neutral and rest 15% said that they were satisfied with the job. 2. 78% of respondents admitted that there is tremendous work pressure on them whereas 20% said that work pressure is equally distributed and rest 2% was neutral. 3. 75% of respondents revealed that as a sales person they were not able to maintain work life balance whereas 10% were able to maintain work life balance and rest 15% were neutral. 4. 55% of respondents accepted that there is very less employee retention whereas 25% said that employee retention is there in pharmaceutical industry and rest 20% was neutral. 5. 60% respondents revealed that work culture need to be more employee friendly whereas 30% said that they were satisfied with working culture and rest 10% were neutral. 6. 79% respondents revealed that employees are working for long hours which disturb their personal life whereas 21% were against this statement. 7. 94% respondents admitted the fact that job satisfaction levels have direct impacts on employee turnover ratio whereas 6% were neutral. 8. 86% respondents accepted that bonus, perks, incentives, timely promotions etc. help in increasing the job satisfaction levels whereas 14% were against the statement. 9. 91% respondents accepted that hr policies, congenial atmosphere and proper working conditions help in achieving the job satisfaction levels whereas 9% were neutral on this statement.
Conclusion Job satisfaction levels is an important factor on which every organization tries to focus since the employee’s retention and the job performance is totally based on this. If the employee’s are not satisfied with their job environment, working conditions and or their pay structure and performance appraisal , they tend to search for new job opportunities. The attrition rate in pharmaceutical sector found is considerably higher since they go through the tremendous work pressure and long working hours which spoils their personal life and kicks the feeling of dissatisfaction . This situation is mostly observed among newly recruited medical representatives. The target oriented job makes their life more pathetic and they always remain in an unknown fear complex of losing their jobs. It is suggested that pharmaceutical companies should focus towards this hidden factor to cut off the attrition rate and increase employee’s sustainability. This may be done with providing proper training, stress removal sessions, equal distribution of work, timely performance appraisal, hinge benefits and so on.
